Introduction Despite a decade of research on emotional intelligence, research to determine the emotional skills needed for leaders to be effective and the best development interventions to equip leaders with these skills is still lacking. Objectives and motivation Most leaders require critical emotional intelligence competencies and need more effective interventions to develop their emotional intelligence. A possible way for organisations to develop the emotional intelligence of their leaders is by implementing coaching programmes. The purpose of this research study was to investigate the impact of a holistic, longer-term, spaced and goal-focused coaching programme on the emotional intelligence of leaders in a financial services company in South Africa. Value proposition and conclusion The literature review resulted in the development of a coaching model. The key principles of the coaching model were incorporated in a coaching programme. The design of the coaching intervention process consisted of nine sessions at approximately monthly - iv - intervals, driven by the results of the Bar-On EQ-i reports. The first two sessions focused on coaching preparations. Six of the sessions focused on the development of the emotional intelligence dimensions of the Bar-On EQ-i and the last session focused on evaluation. The impact of the emotional intelligence coaching interventions was determined using a quantitative and qualitative research design within a mixed method approach. A quasiexperimental research design approach was followed using a non-equivalent pre-and-post control group design to measure the impact of the coaching intervention. The Bar-On EQ-i scale was selected to determine the impact of the coaching intervention on emotional intelligence. The statistical results of the Mann-Whitney U-test and Pearson’s chi-square test showed that the two groups appear to be uniform in respect of gender, race, age and pre-test scores, which eliminates the effect of these variables on the internal validity of the research results. Mann-Whitney U-tests and related descriptive statistical analyses were performed to compare the difference score for the experimental and control groups. After allowing for Bonferroni adjustments and Cohen’s effect size indicators, the following Bar-On EQ-i composite scale scores differed significantly for the experimental and control groups: _ overall emotional intelligence score; _ intrapersonal; _ interpersonal; and _ stress management. Significant differences were also obtained on the subscale scores. The results indicate that the experimental group developed significantly more than the control group on the emotional intelligence variables. The qualitative research method consisted of semi-structured interviews and was used to further investigate the impact of the coaching intervention on the experimental group. Data saturation was obtained after interviewing six leaders and six supervisors. - v - The qualitative data analysis based on interview results produced themes that consistently supported the results of the quantitative analyses. The leaders and their supervisors indicated that significant changes in emotional intelligence behaviour had occurred as a result of the coaching intervention and their experiences of the coaching intervention were very positive. In terms of the purpose and objectives of the study, the research indicated that a holistic, longer-term, spaced and goal-focused coaching programme has a significant positive impact on the emotional intelligence of leaders.
