Stellenbosch University. Faculty of Economic and Management Sciences. Dept. of Industrial Psychology. Work -- Psychological aspects Psychology, Industrial Industrial welfare Job security UCTD Thesis (MCom)--Stellenbosch University, 2023. ENGLISH SUMMARY: South African organisations are currently operating in a turbulent environment where complex organisational decisions must be made to keep organisations running. These decisions include large-scale employee retrenchments, which impact greatly on employees’ job security. Failure to acknowledge the current and future evidence of job insecurity in South Africa could result in substantial damage to employees’ psychological well-being. The main objective of this study was to develop and test a structural model that explicates how job insecurity influences psychological well-being of South African employees when accounting for certain moderating and mediating variables in the proposed psychological mechanism. These variables included job crafting, proactive personality and psychological capital. A non-experimental research design was used, and the convenience sample consisted of 150 employees from various organisations in various industries in South Africa. Partial Least Squares was used to analyse the model. The results from the analysis revealed that six of the twelve hypotheses in the structural model were statistically significant. The results revealed that job crafting, proactive personality and psychological capital have an influence on the job insecurity, psychological well-being process either as a direct, indirect or mediating effect. Moreover, job insecurity did not have a direct effect on psychological well-being. Proactive personality and psychological capital, when posited as moderators in the structural model, did not have a moderating effect in the job insecurity and psychological well-being process. Based on the results of the study, specific interventions to proactively address job insecurity to prevent negative psychological well-being among employees were suggested.
