Available: https://scholar.sun.ac.za/items/641d7014-45c1-4a41-a501-7aad7d01914a ENGLISH SUMMARY: Background: Workplace bullying (WPB) is a significant concern in clinical nursing settings (Minton & Birks, 2019:12), and may permeate to the academic environment, leading to disengagement among nurse educators (Salazar et al., 2018:19). WPB manifests in various harmful forms, including verbal abuse, intimidation, and exclusion. Disengagement may contribute to higher turnover rates and exacerbate the shortage of qualified nurse educators. The current aging nurse academic workforce is a reality and there is a possibility that the educator shortages will persist (Bruce & Phetlhu, 2024:4) influencing the throughput of nurse graduates. The main aim of this study was to analyse the concept of WPB among nurse academics, and to compare the findings with the lived understanding and situated meaning of South African nurse academics, to inform the development of a situation-specific theoretical framework for use in nurse academic universities. Design: A multi-method research design was applied. The findings of the concept analysis generated considerations for further exploration in the interview phase and culminated in the development of a situation-specific framework. Neopragmatism underpinned Phases 1 and 3 of this study, and the Heideggerian philosophy of interpretive phenomenology underpinned Phase 2. Concept analysis: Eighty-six articles were retrieved from academic data bases between 2007 and 2021. The analysis approach of Walker and Avant and the guideline of Smith and Mo relius were amalgamated to enhance rigour. The defining antecedents at the organisational level highlighted the nature of the organisational culture and climate and the environment of work. At the group and individual level, power differentials and personal characteristics were identified as antecedents of WPB. The defining attributes included, among others, dominance and control, and covert or overt acts of bullying. The consequences at the individual level, for example, were emotional and psychological disequilibrium, ill-health, workplace withdrawal and a range of coping mechanisms. At the organisational level, productivity and organisational culture changes were identified. Individual interviews: Fourteen participants from nine academic institutions who met the inclusion criteria and volunteered, were interviewed online. Saldan a’s coding method guided the analysis (2009:14). The participants asserted that harmful WPB occurs and race, gender, and generational differences were found to be catalysts of WPB and leads to staff dissatisfaction, ill-health and turnover intentions. Organisational leaders, the workplace environment, and work expectations were found to play a critical role in WPB. Situation-specific theoretical framework: The framework was developed from the findings of Phases 1 and 2, and includes among others, assumptions, propositions and core-related concepts. Two diagrammatic representations illustrate the nature of, and role players of WPB and the concept of bullying in the study’s context. The framework’s purpose is to aid nurse academics to facilitate the pursuit of a healthier, non-threatening nurse academic workplace. Recommendations related to the workplace include the encouragement of authentic leadership and the support of an environment that is collegial with developmental opportunities. Directives of importance relate to, for example, clear job descriptions, orientation, onboarding, and mentoring, as well as directives to prevent, identify and manage workplace bullying. Psycho-social counselling and debriefing for targets and witnesses of WPB is recommended. AFRIKAANSE OPSOMMING: Agtergrond: Werkplekboelie (WPB) is 'n beduidende bekommernis in kliniese verpleegomgewings (Minton & Birks, 2019:12) en kan ook die akademiese omgewing beinvloed, wat lei tot werksonttrekking onder verpleeg-akademici (Salazar et al., 2018:19). WPB manifesteer in verskillende skadelike vorme, insluitend verbale misbruik, intimidasie en uitsluiting. Werksonttrekking kan bydra tot hoe r omsetsyfers en die tekort aan gekwalifiseerde verpleeg-akademici vererger. Die huidige verouderende verpleeg akademiese werksmag is 'n werklikheid en daar is 'n moontlikheid dat die tekort aan akademici sal voortduur (Bruce & Phetlhu, 2024:4), wat die deurvloei van verpleeggraduandi beinvloed. Die doel van hierdie studie was om die konsep van WPB onder verpleeg-akademici te analiseer, en om die bevindings te vergelyk met die beleefde begrip en situasionele betekenis van Suid-Afrikaanse verpleeg-akademici, om die ontwikkeling van 'n situasie-spesifieke teorietiese raamwerk vir gebruik in verpleeg akademiese universiteite te skep. Ontwerp: 'n Multi-metode navorsingsontwerp is toegepas. Die bevindings van die konsepontleding het oorwegings gegenereer vir verdere verkenning in die onderhoudsfase en het gelei tot die ontwikkeling van 'n situasie-spesifieke raamwerk. Neopragmatisme het Fases 1 en 3 van hierdie studie ondersteun, en die Heideggeriaanse filosofie van interpretatiewe fenomenologie het Fase 2 ondersteun. Konsepontleding: Ses-en-tagtig artikels is tussen 2007 en 2021 uit akademiese databasisse verkry. Die ontledingsbenadering van Walker en Avant en die riglyn van Smith en Morelius is saamgevoeg om akademiese nougesetheid te verbeter. Die bepalende antesedente op organisasievlak het die aard van die organisasiekultuur en klimaat en die omgewing van werk uitgelig, en op groeps- individuele vlak, magsverskille en individuele kenmerke. Die definerende eienskappe sluit verswakte werkplekverhoudings, oorheersing en beheer, koverte of openlike dade van afknouery, sielkundige skade aandoening, 'n aanhoudende patroon van afknougedrag en subjektiewe interpretasies van afknouery. Die gevolge op individuele vlak was emosionele en psigologiese onewewig, nadelige gesondheidseffekte, werkplekonttrekking en 'n reeks hanteringsmeganismes. Op organisasievlak is produktiwiteit en organisasiekultuurveranderinge geidentifiseer. Individuele onderhoude: Veertien deelnemers van nege akademiese instellings is aanlyn ondervra. Saldana se koderingmetode het die ontleding gerig (2009:14). Die deelnemers het bevestig dat skadelike WPB in Suid-Afrikaanse verpleegkundige akademiese omgewings voorkom. Ras, geslag en generasieverskille is gevind as katalisators van WPB en lei tot personeelontevredenheid en voornemens om te bedank, met nadelige uitwerkings op hul psigo-sosiale geestesgesondheid, verhoudings en werkplekfunksionering. Organisasieleiers, die werksomgewing, en werkverwagtings speel ’n kritieke rol in WPB. Situasie-spesifieke teoretiese raamwerk: Die raamwerk is ontwikkel uit die bevindinge van Fases 1 en 2 en sluit onder andere aannames, navorsing-gebaseerde stellings en kern verwante konsepte in. Twee diagrammatiese voorstellings, naamlik van die aard en rolspelers van afknouery en van die konsep van afknouery in die Suid-Afrikaanse verpleegkundige akademiese konteks, is ontwerp. Die doel van die raamwerk is om die strewe na 'n gesonder, nie-bedreigende verpleegkundige akademiese werkplek te fasiliteer. Aanbevelings wat met die werkplek verband hou, het die aanmoediging van outentieke leierskap en die ondersteuning van 'n omgewing wat kollegiaal is en ontwikkelingsgeleenthede aanbied, ingesluit. Belangrike riglyne hou byvoorbeeld verband met duidelike posbeskrywings, orie ntering, induksie en mentorskap, sowel as riglyne om afknouery in die werkplek te voorkom, identifiseer en bestuur. Psigososiale berading en nabespreking vir teikens en getuies van WPB word aanbeveel.
