Stellenbosch: Stellenbosch University [online]. Additionally, it fosters personal and professional growth, increases job satisfaction, and potentially improves the retention of the recently qualified professional nurses during the initial transition period after receiving their qualification. Due to staff shortages and a lack of available mentors in healthcare facilities, recently qualified professional nurses often work as shift leaders with minimal mentorship, resulting in heavier workloads, burnout, and low job satisfaction, which raises the risk of staff turnover. Aim of the study: to explore the experiences of recently qualified professional nurses regarding their mentoring in the private healthcare sector in the Western Cape. Methodology: This research study utilised a qualitative, exploratory, and descriptive method to investigate the experiences of recently qualified professional nurses receiving mentorship within the private healthcare sector. The study took place in three private hospitals located in the Western Cape, South Africa. Purposive sampling was employed to select a sample of twelve recently qualified professional nurses who completed their training between 2020 and 2022 and were working at these hospitals. The researcher and a fieldworker conducted twelve semi-structured, face-to-face interviews using a semi-structured interview guide and data was analysed with Braun and Clarke’s (2017:297), thematic analysis. Results: Three themes and 10 subthemes emerged from the data. The findings showed that recently qualified professional nurses benefited from mentoring that enhanced their confidence, competence, and independence, though it was inconsistently applied. Informal mentoring addressed clinical skill gaps, but administrative tasks were less supported, leaving some feeling unprepared. The recently qualified professional nurses varied in adaptation; some managed independently, while others required tailored mentoring based on readiness and the setting. Barriers such as high workloads, staffing shortages, and mismatched expectations disrupted mentoring. Key enablers included structured programs, dedicated time, skilled mentors, constructive feedback, and professional mentor attributes. Self-directed learning and openness to feedback by the recently qualified professional nurses were vital for building confidence and competence. Conclusion: In conclusion, structured and adaptable mentoring is essential to help recently qualified professional nurses build confidence, competence, and independence. Tailored mentoring styles that address readiness and feedback needs, along with efforts to facilitate enablers and address barriers can improve both the recently qualified professional nurse development and patient care quality.
