Background: Disciplinary codes are essential for maintaining a professional and safe environment for both staff and patients. However, inconsistent implementation by nursing unit managers can lead to perceptions of bias, unfair treatment, and erosion of trust. This inconsistency undermines the effectiveness of disciplinary measures, resulting in decreased staff morale and increased workplace conflicts. Researching this topic is crucial to identify the root causes of these inconsistencies, understand their impact on hospital operations, and develop strategies to ensure fair and uniform application of these codes. Methods: A qualitative approach with an exploratory design was used to explore the experiences of nurse unit managers on implementing disciplinary codes in their units. The study applied purposive sampling to select the participants from two private hospitals of the same hospital group. The Health Research Ethics Committee of Stellenbosch University and the research committee of the hospital group granted permission to conduct the study. Eight individual semi structured interviews were conducted, transcribed and analysed using Cresswell and Cresswell 6-step data analysis method. Findings: Seven themes emanated from the data analysis: role of the nursing unit manager during implementation of the disciplinary codes, mitigating factors taken into account, the support provided to them, their feelings during the disciplinary procedures, the repercussions of implementing the disciplinary codes in their units, the barriers and facilitators of implementing disciplinary codes. Conclusion: The findings highlighted training needs for the nurse unit managers to effectively implement discipline and the support they require during and post disciplinary procedures.
