D. Stellenbosch University. Faculty of Economic and Management Sciences. Dept. of Industrial Psychology. Leadership Job satisfaction Executive ability Dissertations -- Industrial psychology Thesis (MCom) -- Stellenbosch University, 1995. The primary goal of this study was to determine if employees' general job satisfaction was significantly influenced by the degree of their managers' leadership effectiveness. Another goal was to determine to which extent the managers of a specific sector that were exposed to a leadership development program, demonstrated leadership competencies. A further goal was to determine the employees' general job satisfaction in a specific job sector, as well as their satisfaction with certain facets of their jobs. A study of the literature on job satisfaction, leadership and the relationship between the two constructs was carried out. The questionnaire consists of four sections. The first section measures the degree to which the managers demonstrate the effective leadership competencies, namely attention through vision, meaningfulness through communication, trust, self-management and empowerment, as perceived by their subordinates. The B-section measures the employees' satisfaction with the degree to which their managers demonstrate these leadership competencies. The C-section is a single-item questionnaire which measures the employees' general job satisfaction. Section D is the South African version of the Job Descriptive Index (JDI). The JDI measures the employees' satisfaction with the following five facets, namely the work itself, salary, opportunities for promotion, co-workers and supervision. The sum of the JDI-facets was also calculated in order to serve as a measurement of the employees' general job satisfaction. The results show that the managers that were exposed to the leadership development intervention demonstrate the effective leadership competencies to a fairly large extent. These leadership competencies can therefore be developed through training. According to the results the employees in the specific sector that were selected for the research, experienced greater general job satisfaction than dissatisfaction. They were however more dissatisfied than satisfied with their salaries and opportunities that existed for promotion. They also experienced a very low level of satisfaction with the work itself. No significant differences in the general job satisfaction of employees in different departments and different job levels were detected. A significant positive correlation between the two different measurements of general job satisfaction were found. The conclusion can therefore be made that both single-item as well as composite measurement instruments can be used to measure general job satisfaction. The highest and lowest 30% of the leadership scores were selected in order to differentiate between effective and ineffective leaders, in other words, leaders that demonstrate the effective leadership competencies to a high degree and those that don’t really demonstrate it. A significant difference was found in the general job satisfaction of employees whose managers demonstrated the effective leadership competencies to a high degree and those who didn’t really demonstrate it. Employees of managers who demonstrate the effective leadership competencies to a high degree are significantly more satisfied than the employees whose managers don’t really demonstrate the effective leadership competencies. A significant positive correlation was found between the degree to which a manager demonstrates the effective leadership competencies and the general job satisfaction of their workers. This means that one can predict with a high level of certainty that the employees of a manager who succeed in demonstrating the effective leadership competencies to a high degree, will experience high general job satisfaction. The main objectives of this study were successfully achieved and the complete results, conclusions and recommendations for further research are reflected in the last two chapters of this thesis.
