The purpose of this study is to develop a training programme on handling interpersonal conflict, and evaluating the programme developed. One of the objectives of the programme developed is to improve the interpersonal conflict-handling skills of the training programme participants. The subjects involved in this study consisted of 80 first-line supervisors and 160 subordinates. Since the training programme was developed from a research perspective, a formal training needs analysis was not performed. A literature review indicated that the most successful training technique for the acquisition of certain skills proves to be behavior-modelling. It was therefore decided to use behavior-modelling as the training technique in the presentation of the developed training programme. To determine whether attending the training programme resulted in better interpersonal conflict-handling skills, the Solomon-4 group design was used. In accordance with this design one experimental group and three control groups were defined. The experimental group and one control group were subjected to the training programme, the other two control groups did not receive any form of training during the period of this study. The evaluation of the training programme was done by means of the Kirkpatrick evaluation model. According to this model evaluation of training should be done on four levels: knowledge, reaction, behavior and results or work level. Evaluation of the developed training programme was done on the knowledge, reaction and behavior levels with the aid of the following measuring instruments: a knowledge test, a reaction questionnaire, a behavior evaluation questionnaire and the Interpersonal Conflict Scale. Evaluation on the work level was not performed as a result of a shortage in time. The experimental group and one of the control groups were subjected to pretesting as well as after-testing, while the other two control groups underwent only after-testing. This was done to determine whether the pre-testing had an interaction effect with training on the results. The pre-testing consisted of the following measuring instruments: the knowledge test, the behavior evaluation questionnaire, which was completed by independent observers during role plays, and the Interpersonal Conflict Scale. The Interpersonal Conflict Scale was completed by the supervisor as well as two of his or her subordinates. During the after-test the same measuring instruments were used, except for the reaction questionnaire that was also completed by the training programme participants. The participants that received training scored significantly higher on the knowledge test during the after-testing compared to those participants that did not receive training. Thus it can be concluded that knowledge was successfully transferred during the training programme. The reaction of the participants was positive with regard to the content and presentation of the training programme. Measured by the behavior evaluation questionnaire and Factor 1 (Conflict resolution behavior) of the Interpersonal Conflict Scale, the behavior of those participants that received training, seemed to have improved significantly compared to those that did not receive training. Conflict provocation behavior (Factor 2) of the Interpersonal Conflict Scale did not reduce significantly with those participants that received training. This is probably due to the content of the training programme. During the study the main purpose was achieved to a large extent. It was shown that behavior-modelling can successfully be used in the learning of interpersonal conflict handling skills as well as the acquiring of knowledge.
